Development of Organizational Psychology






Historical Introduction

            The organisational psychology deals with human behaviour in organizational set up. The ultimate goal of Organisational psychology is fully satisfied employees with optimal production.

            The organizational psychology was born in the initial decade of 20th century therefore is relatively younger. The two books published by Walter Dill Scott in 1903 (The Theory of Advertising) and Hugo Munsterberg in 1910 (Psychology and Industrial Efficiency) is known to be considered as starting point of organizational psychology. Scott applied psychology to business while Munsterberg talked about hiring right people for job who have desired mental abilities.

            The break out of World War I opened the floodgates for organizational psychology. The large numbers of soldiers were positioned at several locations. Organizational psychologists were employed to assess recruits and place them accordingly. They were assessed using Alpha (for literate) and Beta (for illiterate) tests. Thomas Edison was quick to understand the importance of psychological assessment and consequently organized a 150-item knowledge test. Almost 900 people applied only 45 (5%) could go through. Organizational psychology started to take deep roots in diverse fields.

            Gilbreth couple were the prominent scientists who contribute in the development of organizational psychology. They focused to improve productivity and reduce fatigue by studying the motions used by workers. In the third decade of 20th century 1930s, organizational psychology expanded its scope.

            The Hawthorne studies (At Hawthorne plant of Western Electric Company, Chicago) prompted psychologists to study the quality of the work environment and attitude of employees. The major contribution of the Hawthorne studies was that it inspired psychologists to increase their focus on human relations in the workplace and to explore the effects of employee attitudes (Olson, Verley, Santos, & Salas, 2004). The emerging field of Human Resource Management adopted psychological practices for developing fair selection techniques. The 1960s were characterized by the use of sensitivity training and T-groups (laboratory training groups) for managers.

            B. F. Skinner’s (1971) in “Beyond Freedom and Dignity” advocated the use of behaviour-modification techniques in organizations.

            The decades of 80s and 90s witnessed four major changes in Organizational psychology.

(1)       Increased use of statistical techniques and methods of analysis,

(2)       Emerged interest in the application of cognitive psychology to industry,

(3)       The effects of work on family life and leisure activities

(4)       Recruitment and selection of right people for the job.

            The development of cognitive ability tests, personality tests, and other psychological tests proved to major contributors in development of organizational psychology.  It effected organizations in several aspects such as better working environments, ergonomics, focus on gender issues, diversity of workforce, psychological traits of individuals, mental health of employees etc. The first decade of 21st century changed the paradigms of OP with exponential growth in computer technology. Computers were used in administration of tests with unbelievable speed and accuracy. It has been used in automation and better designs of machines to suit the human beings. Employees were trained through e-modules a communication was at its best with lightning speed.

Nature & Scope of Organizational Psychology




Introduction

            Organizational Psychology is an interdisciplinary approach to study human behaviour at work. It integrates the relevant knowledge drawn from other disciplines like psychology, sociology and anthropology to make them applicable for studying and analysing organizational behaviour.



Meaning

            The application of theories, principles and laws of basic psychological science in the work settings in industry and organizations to improve their productivity without putting excessive strain on human workforce.



Definition

            According to Furnham, 2005, “OP is the study of the individual in the organization, it is also concerned with small and large groups and the organisation as a whole as it impacts on the individual”.

            “Industrial/organization psychology (I/O Psychology) is a field of psychology that applies the fundamental scientific principles of psychology to the workplace environment to make work more enjoyable and more productive” (study.com)



Nature

            It covers diverse range of topics as the nature of work and organizations continue to develop, grow and evolve. It is focused on psychological functioning in the workplace that has certain aspects related to human behaviour such as status, affiliation, achievement, power, and money. The basic idea of OP is grounded on fundamental understanding that has implications for solving applied problems in industrial and organizational context. The need of OP arise due to prevalence of individual differences in human behaviour. The setting up of coordination among human beings of different temperament is the area of study of Industrial and organizational psychology.  It is directly related with organizations and their structure which means that it is a dynamic field of study that moves with organizations. The individual is ‘Micro’ work is ‘Meso’ and Organization is ‘Macro’ (Kozlowski, 2012).



            OP is not an isolated field rather an interdisciplinary field centered on the organizational set up. Organizations are important source of socialization and social influence. These two aspects impact the social learning that have bearings on the work place environment. The central idea of OP is to improve the productivity while keeping the work force happy and satisfied.

व्यावहारिक मनोविज्ञान का अर्थ



व्यावहारिक मनोविज्ञान का अर्थ

      दैनिक जीवन में मनोवैज्ञानिक सिद्धांतों और नियमों का अनुप्रयोग।

      अनुप्रयुक्त या व्यावहारिक मनोविज्ञान वह क्षेत्र है जो मनोविज्ञान के सिद्धांतों पर केंद्रित होता है एवं उनका अध्ययन करता है। व्यावहारिक मनोविज्ञान अमूर्त सिद्धांतों और प्रयोगशाला आधारित प्रयोगों का वास्तविक दुनिया के परिणामों के परिप्रेक्ष्य में अध्ययन करता है। यह शास्त्र मूर्त परिणामों को प्राप्त करने के लिए मनोविज्ञान के सिद्धांतों की पुष्टि करने का प्रयास करता है। मौलिक मनोविज्ञान ज्ञान और प्रयोग के विस्तार के लिए गहरे एवं सूक्ष्म ज्ञान की तलाश करता है जबकि व्यावहारिक मनोविज्ञान अर्जित ज्ञान को वास्तविक जीवन में उपयोग पर केंद्रित होता है।

      हेनरी इलियट के अनुसार “यह मनोविज्ञान की ऐसी शाखा है जिसमें शुद्ध और विशेषकर प्रायोगिक मनोविज्ञान की विधियों एवं परिणामों को व्यहारिक समस्याओं और व्यवहारिक जीवन पर प्रयोग करने का प्रयास किया जाता है



उद्देश्य

      व्यावहारिक मनोविज्ञान मानव के व्यावहारिक पक्ष से संबंधित होता है जिसमे असल जीवन की व्यावहारिक समस्याओं का अध्ययन किया जाता है। इसके साथ-साथ यह मानव आचरण में वांछनीय परिवर्तन लाने में सहायक होता है। और व्यवहार से सम्बंधित समस्याओं का समाधान करने में भी महत्वपूर्ण भूमिका निभाता है। व्यावहारिक मनोविज्ञान का उद्देश्य व्यक्ति की विभिन गतिविधियों का वर्णन, भविष्यवाणी तथा नियंत्रण करना होता है। जिसके फलस्वरूप व्यक्ति अपने जीवन को बुद्धिमता पूर्ण ढंग से समझ सके और अपने आस-पास के वातावरण (मनोवैज्ञानिक, सामाजिक एवं प्राकृतिक) के साथ सफलतापूर्वक अंतःक्रिया कर सके।

संगठनात्मक मनोविज्ञान के उद्देश्य



परिचय

            संगठनात्मक मनोविज्ञान संगठनात्मक ढांचे के अंतर्गत मानव व्यवहार का अध्ययन करता है। हर संगठन के कुछ--कुछ उद्देश्यों होते हैं। इसलिए, संगठनों में कार्यरत हर व्यक्ति से संगठन के लक्ष्यों को प्राप्त करने की दिशा में पूरी लगन से  काम करने  की अपेक्षा की जाती है। किसी भी प्रकार के संगठन में मनुष्यों की उपस्थिति मनोविज्ञान के अध्ययन की आवश्यकता पर बल देती है। इस संदर्भ में ही संगठनात्मक मनोविज्ञान अस्तित्व में आया जिसके कारण ही इसके सामान्य उद्देश्यों का निर्धारण किया।


मुख्य उद्देश्य:

1.         उत्पादकता में वृद्धि,

2.         कर्मचारियों की संतुष्टि,

3.         उपयुक्त व्यक्तियों का चयन,

4.         नेतृत्व और आपसी टकराव का समाधान,

5.         उचित टीम का विकास और प्रबंधन,

6.         कर्मचारियों का मनोवैज्ञानिक स्वास्थ्य,

उद्देश्यों का दायरा

1.         टीम और सामूहिक कार्य: टीम के सदस्यों के उच्च संतुष्टि स्तर को सुनिश्चित करने और संगठनात्मक लक्ष्यों एवं उद्देश्यों को पूरा करने के लिए लगभग एक जैसे स्वभाव वाले सदस्यों की उपयुक्त टीम का निर्माण करना और टीम में एकजुटता बनाये रखना।

2.         नेतृत्व: संगठन के नेता के लिए उन व्यक्तियों का चुनाव करना जिनमे नेतृत्व संबंधी गुण हों ताकि संगठन को एक बेहतर नेतृत्व मिल सके।

3.         निर्णय लेने की प्रक्रिया: श्रेष्ठम निर्णय पर पहुंचने के लिए सभी संभव विकल्पों को खोजने में मदद करना।

4.         प्रबंधन और श्रमिकों के बीच समन्वय: एक संगठन के सभी पक्षों के बीच सौहार्दपूर्ण संबंधों को बनाए रखने के लिए अनुकूल माहौल का निर्माण करना।

5.         कार्यस्थल का वातावरण: कार्यस्थल के माहौल को बेहतर बनाने के लिए उचित सूचना महत्वपूर्ण होती है जिसका सीधा असर संगठन की उत्पादन क्षमता पर पड़ता है।
